AI is beginning to reverse that relationship.<\/em><\/p><p>Think about the last time you wanted to know something.<\/p><p>Maybe you wanted to know how to fix something at home, understand a medical term, compare two products, or plan a trip.<\/p><p>Not long ago, you probably would have Googled it. Typed a few keywords. Opened several websites. Scrolled. Read. Refined your search. Opened another tab.<\/p><p>So time-consuming when you think about it now.<\/p><p>Today, increasingly, we do something different.<\/p><p>We ask.<\/p><p>We ask ChatGPT, Claude, Copilot, Gemini. We ask the AI assistant built into whatever application we\u2019re already using.<\/p><p>And instead of receiving 10 blue links and being told, essentially \u201c<em>good luck on your little information expedition,\u201d<\/em> we increasingly expect an answer.<\/p><p>That behavioural shift may have much bigger implications for HR than we realise. Because for decades, HR technology has been built around a simple assumption: <em>Employees need to learn how the system works.<\/em><\/p><p>AI in HR may reverse that relationship. The system can begin learning how employees ask.<\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-2b820cf elementor-widget elementor-widget-heading\" data-id=\"2b820cf\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"heading.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t<h2 class=\"elementor-heading-title elementor-size-default\">We spent decades learning how software thinks<\/h2>\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-74a82b2 elementor-widget elementor-widget-text-editor\" data-id=\"74a82b2\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<p>Consider something as ordinary as checking your leave balance.<\/p><p>An employee might log into an HR system. Find Employee Self-Service. Navigate to Leave. Select the appropriate leave category. Find the balance.<\/p><p>The information was always there. The employee simply had to know where the system had decided to put it.<\/p><p>The same thing happens across HR.<\/p><ul><li>Where is my payslip?<\/li><li>When is my performance review?<\/li><li>What training have I been assigned?<\/li><li>How do I update my bank details?<\/li><li>How much annual leave do I have?<\/li><\/ul><p>Employees have spent years learning menus, modules, dashboards, workflows, and terminology simply to communicate with software. When you think about it, that\u2019s rather peculiar.<\/p><p>Imagine walking into a hotel and asking what time breakfast starts. Instead of giving the exact answer, the receptionist says: <em>\u201cYou\u2019ll find that under Guest Services, then Dining, then Restaurant Information, then Operating Hours.\u201d<\/em><\/p><p>We\u2019d think the hotel had lost the plot. Current AI agents can also move beyond retrieving information toward executing authorised workflows. But there\u2019s another change happening that may be just as important.<\/p><p>AI is changing the interface between people and technology.<\/p><p>Instead of: <em>Login \u2192 Menu \u2192 Module \u2192 Search \u2192 Filter \u2192 Result<\/em> we\u2019re moving toward: <strong><em>Ask \u2192 Understand \u2192 Respond<\/em><\/strong><\/p><p>An employee doesn\u2019t necessarily need to know where leave information lives. They ask:<em> \u201cHow many leave days do I have left?\u201d<\/em><\/p><p>A manager doesn\u2019t necessarily need to know which report contains performance information. They ask: <em>\u201cWho in my team hasn\u2019t completed their goals?\u201d<\/em><\/p><p>An HR leader doesn\u2019t necessarily need to navigate multiple dashboards. They ask: <em>\u201cWhy has employee turnover increased this year?\u201d<\/em><\/p><p>The technology underneath may be enormously complex, but the interaction becomes remarkably simple.<\/p><p>Employees largely don\u2019t care about how something works or how complex it is. They want information at their fingertips. Instantly.<\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-facda03 elementor-widget elementor-widget-heading\" data-id=\"facda03\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"heading.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t<h2 class=\"elementor-heading-title elementor-size-default\">This isn\u2019t just about Gen Z<\/h2>\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-4630d82 elementor-widget elementor-widget-text-editor\" data-id=\"4630d82\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<p>It\u2019s tempting to frame this entirely as a generational story.<\/p><p>Gen Z grew up with smartphones, recommendation algorithms, instant messaging, streaming platforms, and increasingly personalised digital experiences.<\/p><p>But that doesn\u2019t mean every Gen Z employee behaves identically, nor that Millennials, Gen X, or Baby Boomers somehow enjoy digging through seven menus to find a payslip.<\/p><p>Nobody wakes up excited about navigation architecture. What\u2019s changing is the reference point.<\/p><p>Consumer technology has spent years teaching us that technology should become increasingly intuitive, immediate, and personalised.<\/p><p>Now generative AI is teaching us something else: Technology should understand natural language. Once that expectation becomes normal outside work, it\u2019s difficult to leave it at the office door. And this is where the next evolution of employee experience becomes interesting.<\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-5d65b68 elementor-widget elementor-widget-heading\" data-id=\"5d65b68\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"heading.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t<h2 class=\"elementor-heading-title elementor-size-default\">Why asking feels so much easier than searching<\/h2>\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-08c832b elementor-widget elementor-widget-text-editor\" data-id=\"08c832b\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<p>There\u2019s psychology behind this. Traditional software often creates <a href=\"https:\/\/thedecisionlab.com\/reference-guide\/psychology\/cognitive-load-theory\" rel=\"nofollow noopener\" target=\"_blank\">cognitive load<\/a> \u2013 the mental effort required to process information and complete a task. Think about the effort it takes to pick something to wear each day \u2013 how much brain power do you expend to decide what to wear to the office?<\/p><p>This is a good enough reason why <a href=\"https:\/\/thedecisionlab.com\/biases\/decision-fatigue\" rel=\"nofollow noopener\" target=\"_blank\">famous people<\/a> like Obama, Steve Jobs, and Mark Zuckerberg wear the same type of clothes every day. Who has the time to deal with those kinds of decisions when you have government-level and global-level decisions to make?<\/p><p>But strangely, we don\u2019t use this psychology in HR software.<\/p><p>Suppose an employee wants to understand their parental leave entitlement. Their actual intention is simple: <em>\u201cWhat parental leave am I entitled to?\u201d<\/em><\/p><p>But a traditional system may require them to translate that intention into its architecture:<\/p><ul><li>Where would this information be?<\/li><li>Benefits?<\/li><li>Leave?<\/li><li>Policies?<\/li><li>Employee handbook?<\/li><li>Knowledge base?<\/li><\/ul><p>The employee is no longer thinking about parental leave. They\u2019re thinking about <em>how the software thinks about parental leave<\/em>.<\/p><p>Conversational AI potentially removes some of that translation. Humans express the intention. Technology interprets it. That\u2019s a subtle but profound change.<\/p><p>For decades, humans adapted themselves to computers. Before self-service, many routine activities depended heavily on HR teams. Then technology allowed employees to perform more tasks themselves.<\/p><ul><li>Check leave.<\/li><li>Download payslips.<\/li><li>Update information.<\/li><li>Submit requests.<\/li><li>View benefits.<\/li><li>Complete workflows.<\/li><\/ul><p>That gave employees more autonomy while reducing administrative work for HR. But self-service still largely meant: <em>Here\u2019s the system. You operate it yourself.<\/em><\/p><p>Conversational AI introduces another possibility: <em>Tell the system what you\u2019re trying to do.<\/em><\/p><p>That\u2019s different.<\/p><p>We may be watching HR technology evolve through another stage:<\/p><p><strong>HR Administration \u2192 Employee Self-Service \u2192 Conversational HR \u2192 Agentic HR<\/strong><\/p><p>The final step is particularly interesting.<\/p><p>Agentic AI in HR goes beyond answering questions. AI agents can potentially interpret a request, reason through the required steps and execute authorised actions across HR workflows. That\u2019s already the direction in which current enterprise HR technology is moving.<\/p><p>So eventually: <em>\u201cHow many leave days do I have?\u201d <\/em>can become: <em>\u201cI\u2019d like to take next Friday off.\u201d<\/em><\/p><p>The first requires an answer. The second requires action. They contain enormous amounts of workforce information used by managers, HR teams, and business leaders.<\/p><p>Traditionally, extracting insight from that information required knowing which report to run, which dashboard to open, which filters to select, which metrics to compare, and sometimes which analyst to call.<\/p><p>Generative AI changes that interaction.<\/p><p>Imagine a CHRO asking: <strong>\u201cWhy has employee turnover increased this year?\u201d<\/strong><\/p><p>Then: <strong>\u201cWhich departments are contributing most?\u201d<\/strong><\/p><p>Then: <strong>\u201cAre there common patterns among employees leaving?\u201d<\/strong><\/p><p>Then: <strong>\u201cHas this been developing gradually or did something change recently?\u201d<\/strong><\/p><p>Each question builds on the previous one. The leader isn\u2019t merely retrieving data. They\u2019re exploring it conversationally.<\/p><p>This is where AI in HR becomes much more interesting than another dashboard. The interface between a decision-maker and workforce data begins to resemble a conversation.<\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-b53246c elementor-widget elementor-widget-heading\" data-id=\"b53246c\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"heading.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t<h2 class=\"elementor-heading-title elementor-size-default\">But asking is easy. Trusting the answer is harder.<\/h2>\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-9b15505 elementor-widget elementor-widget-text-editor\" data-id=\"9b15505\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<p>There is, naturally, a rather large elephant sitting beside our shiny AI assistant.<\/p><p><em>What happens when it gets the answer wrong?<\/em><\/p><p>The more invisible technology becomes, the easier it can become to forget how much complexity sits underneath it.<\/p><p>An employee asks: \u201cHow much parental leave am I entitled to?\u201d<\/p><p>AI answers, but where did that answer come from? Was it based on the correct policy? Did it consider the employee\u2019s country, employment category or tenure? Does the employee have permission to access the information being surfaced? Was the AI retrieving organisational information or generating an interpretation?<\/p><p>And what happens when the question concerns salary, performance, health information or another sensitive area?<\/p><p>These aren\u2019t minor implementation details. They are central to Responsible AI in HR.<\/p><p>Current HR research similarly stresses that AI\u2019s value needs to be combined with human judgment, governance, and appropriate oversight rather than treated as an autonomous substitute for HR decision-making.<\/p><p>The easier HR becomes to ask, the more important <strong>accuracy, permissions, privacy, transparency, and accountability<\/strong> become.<\/p><p>A chatbot confidently inventing a pizza recipe is irritating. The more interesting question is: <em>What if employees didn\u2019t need to understand the HR system to use the HR system?<\/em><\/p><p>Instead of navigating through technology to reach an HR process, employees, and managers can increasingly begin with what they\u2019re actually trying to accomplish.<\/p><p>Wouldn\u2019t it be great to have a lovely conversation with your HR AI Assistant? It would go like this:<\/p><p>Me: <em>I would like to take next Friday to next Wednesday off.<\/em><\/p><p>MiA ONE HR Assistant: <em>Instantly pulls out the Leave Application, identifies an Annual Leave request, and fills in the data for me.<\/em><\/p><p>All I have to do is check and submit the application, so goodbye to those application-filling days! \u00a0<\/p><p>And on the workforce intelligence side, <a href=\"https:\/\/mihcm.com\/syntra\/\"><strong>\u0e0b\u0e34\u0e19\u0e17\u0e23\u0e32<\/strong><\/a> explores the same shift from another direction. Instead of requiring leaders to navigate reports and dashboards to understand workforce information, the interaction can begin with a business question.<\/p><p>Me: <em>Based on the information you have, give me a performance indicator for Branch A and Branch B. <\/em><\/p><p>Syntra: <em>Analyses and pulls out information as a comparison between Branch A and Branch B, taking in the different performance indicators and providing them as a graph where needed. <\/em><\/p><p>The distinction is useful.<\/p><p><strong>MiA ONE: I want to do something.<\/strong><\/p><p><strong>Syntra: I want to understand something.<\/strong><\/p><p>Different needs. It simply disappears from the user\u2019s experience.<\/p><p>AI-powered HR technology is heading in a similar direction.<\/p><p>Employees shouldn\u2019t necessarily need to understand databases, modules, reporting structures or workflow architecture. They should be able to express what they need:<\/p><ul><li>\u201cWhat skills should I develop for this role?\u201d<\/li><li>\u201cShow me my team\u2019s learning progress.\u201d<\/li><li>\u201cWhat does our parental leave policy mean for me?\u201d<\/li><\/ul><p>And leaders should be able to ask:<\/p><ul><li>\u201cWhere are we losing talent?\u201d<\/li><li>\u201cWhat skills are we missing?\u201d<\/li><li>\u201cWhy has absenteeism increased?\u201d<\/li><li>\u201cWhat\u2019s changed in our workforce this quarter?\u201d<\/li><\/ul><p>The technology underneath becomes more sophisticated. The experience is straightforward. One user interface lets you ask your pressing questions using your data points, and answers appear in the same chat.<\/p><p>Today, we\u2019re moving toward a world where employees need to know less and less about how HR technology is organised. Instead, the system increasingly needs to understand what the employee means.<\/p><p>That changes the fundamental relationship between people and enterprise software.<\/p><p>For decades, we designed HR technology around the question: <em>How do we make HR systems easier for employees to use?<\/em><\/p><p>AI may be forcing us to ask a better one: <strong><em>What if employees didn\u2019t have to learn how to use the system at all?<\/em><\/strong><\/p><p>Because the next generation of employees may not search HR.
